随着经济的不断发展,人们的目光不只聚焦于提高企业的经济效益,还期待企业承担更多的社会责任。企业社会责任(Corporate Social Responsibility, 简称CSR)并不是简单的公益慈善,而被认为是需与业务进行有机融合的企业战略级管理理念。在这样的期待下,CSR已经成为社会对企业的必然要求,部分企业也开始逐渐意识到CSR作为企业战略工具的地位。研究表明,CSR的履行不仅能提升企业的经营业绩、品牌形象,还能影响员工的工作态度和绩效表现。由此可见,CSR也有潜力成为公司内部管理的有效工具。当前对于CSR感知的前因变量和结果变量的研究已经比较丰富,但对CSR感知整体影响机制的研究还相对较少,亟需进一步分析。本研究旨在探究企业CSR是通过何种途径影响员工行为的。具体而言,本研究围绕员工的CSR感知展开,考察CSR感知和工作投入、员工绿色行为之间的关系,并对其中介机制和调节因素进行探究。本文以自我决定理论为基础,引入内在动机和亲社会动机作为中介变量,探究CSR感知是否通过内在动机和亲社会动机影响员工的敬业程度和绿色行为。同时,在职场中理解不同员工对CSR的看法有助于企业制定有针对性的CSR沟通策略。因此,本文采用员工职级作为调节变量,探究其在CSR感知对内在动机的效应中的调节作用。根据采集的196份有效样本,本文对CSR感知的整体影响机制进行了深入分析。研究发现,CSR感知会通过内在动机和亲社会动机影响工作投入,即通过增强员工对企业价值观的认同感提升他们的工作积极性,通过善行的传递建设和谐友爱的工作氛围,促进团队合作和工作热情。同时,CSR感知会通过内在动机影响员工绿色行为,员工感知到企业对环境保护的重视会促进员工对绿色环保理念的认同,从而自发地参与绿色行为,同时帮助企业达成CSR目标,实现企业CSR水平的螺旋上升。此外,职级会削弱CSR感知对内在动机的正向效应。最后,本文根据研究结论,为企业的CSR相关管理实践提出了切实可行的建议,以期帮助企业借助CSR这项管理工具,不断提升员工表现,实现组织的长期可持续发展。
As the economy continues to grow, people not only focus on improving the economic effect of enterprises, but also raise the expectation for enterprises to take more social responsibility. Corporate Social Responsibility (CSR) is not only regarded as a simple charity, but also a strategic management concept that needs to be organically integrated with business. Under such an expectation, CSR has become an inevitable requirement of the society for enterprises, and some enterprises have gradually begun to realize the status of CSR as a strategic tool. Research shows that the fulfillment of CSR not only enhances the business performance and brand image of an enterprise, but also influences the work attitude and performance of employees. This shows that CSR also has the potential to become an effective tool for internal management. Current research on the antecedents and consequences of CSR perceptions has been relatively abundant. However, there is still relatively little research on the overall mechanism of CSR perception, and there is an urgent need for further research and analysis of the deeper causes of the consequences of employees‘ CSR perceptions.This study aims to analyze the ways through which CSR in an enterprise affects employee attitudes and employee behaviors. Specifically, this study centers on employee CSR perceptions, examines the relationship between employee CSR perceptions and work engagement and employee green behaviors, and explores their internal mechanisms and moderating factors. Based on self-determination theory, this paper introduces intrinsic motivation and pro-social motivation as mediating variables to explore whether employees‘ CSR perceptions affect their work engagement and green behaviors through intrinsic motivation and prosocial motivation. Meanwhile, understanding different employees‘ perceptions of CSR in the workplace environment can help companies develop targeted CSR communication strategies. Therefore, this paper adopts employee rank as a moderating variable to observe its moderating role in the effect of employees‘ CSR perceptions on intrinsic motivation. Based on the 196 valid samples collected, this paper provides an in-depth analysis of the specific influence mechanism of CSR perception.It is found that CSR perception affects work engagement through intrinsic motivation and prosocial motivation, enhances employees‘ work engagement by strengthening their identification with corporate values, builds a harmonious and friendly work atmosphere through the transmission of good deeds, and promotes teamwork and work enthusiasm. At the same time, CSR perception affects employees‘ green behaviors through intrinsic motivation. Employees perceive that the enterprise attaches importance to environmental protection will promote their recognition of green concepts and spontaneous participation in green behaviors, which will further help the enterprise to achieve its CSR goals and reach the spiral of the enterprise‘s CSR level. In addition, rank will weaken the positive effect of CSR perception on intrinsic motivation. Finally, based on the findings of the study, this paper puts forward practical suggestions for CSR-related management practices in enterprises, with a view to helping enterprises to continuously improve employee performance and achieve long-term sustainable development of the organization with the help of CSR as a management tool.
