摘要

在全球化背景下,“可持续发展”理念日益普及,“双碳”目标、共同富裕等国策对企业经营提出新要求。责任型领导作为一种兼顾广泛利益相关者的领导力类型,引起了理论界和实践界的共同关注。尽管如此,责任型领导的实证研究整体上仍较为薄弱,机制研究较为缺乏,亟待深入探讨。立足于企业高层管理者层次,本文聚焦于责任型领导形成及作用机制问题,分别就“如何培养和塑造责任型领导”、“责任型领导对组织绩效的影响机制”、“责任型领导对下属行为的影响机制”开展实证研究。本文旨在增进对责任型领导前因后果机制的整体性理解,为责任型领导在实践中的应用和推广提供指导。本论文采用定量结合定性的实证研究方法,开展三个既存在联系又相互独立的子研究。前因研究层面,研究一引入烙印理论视角,基于对多名企业CEO的一手访谈以及传记文本分析,研究责任型领导的动态形成过程,并提炼出“责任型领导的形成:初心不变,认知迭代,行为显现”的理论模型;组织有效性层面,研究二面向企业CEO及受其领导的高管团队成员收集一手问卷数据,分类探讨战略性和反应性企业社会责任,检验了CEO责任型领导导向通过促进高管团队责任型领导行为、促进实现战略性企业社会责任,最终对组织长期绩效起到积极影响的链式中介模型;个体有效性层面,研究三基于企业高管及其直接下属的匹配问卷数据,检验了高管责任型领导在组织内部的传导机制及对下属责任式创新的积极影响,从下属角度提出亲社会动机的中介作用,以及感知领导真实性的调节作用,提出一个被调节的中介效应模型。本文以企业高层管理者为研究对象,采用宏微观相结合的理论视角、以及定性与定量研究相结合的研究方法,探索责任型领导“前因-机制-后果”的整体过程。本文在开展研究中应用了新的理论框架、研究方法探析责任型领导现象,研究结论整体上丰富了对于责任型领导机制的理解,有利于该领域实证研究的发展,并为企业和社会如何践行这种领导方式提供指导。进一步地,在可持续发展理念日益普及的今天,启发企业领袖们如何发挥自身价值,推动实现更美好的社会和可持续的未来。

In the context of globalization, based on current changes in business philosophy and implementation of national policies such as Dual-carbon goals(Carbon peaking and Carbon neutrality) and Common Prosperity, Responsible Leadership(RL) attracts joint attention of both the academia and the business world. However, as the development of empirical research on RL is still relatively weak and mechanism research is insufficient, this field requires further exploration. Based on top mangers‘ perspective, this study focuses on three important research questions: "How to develop Responsible Leadership in current world" "The relationship between executives‘ responsible leadership and organizational performance" "The transmission of responsible leadership within organization and its effectiveness". The purpose of this study is to improve an integrative understanding of RL phonomenon and to encourage the application of RL in practice. This paper adopts both quantitative and qualitative research methods. Study 1, based on formal interviews with CEOs and biographies of typical responsible leaders, applies the perspective of imprinting theory to systematically explore the developing process of responsible leadership, and refines the theoretical mechanism model of "The Formation of Responsible Leadership: original intention remains unchanged, cognition iterated, behavior manifestation". At organizational level, Study 2, based on the first-hand questionnaire data collected from CEOs and their corresponding top management team members with dividing corporate social responsibility(CSR) into strategic and responsive kinds, verifies that the CEO‘s responsible leadership orientation promotes the realization of strategic corporate social responsibility (SCSR) by promoting joint responsible leadership behavior of the top management team(TMT), and ultimately has a positive impact on the firm‘s long-term performance. At individual level, Study 3, based on the first-hand questionnaire data of senior managers and their direct subordinates, verifies the transmission mechanism of executives‘ responsible leadership within the organization and the positive impact on subordinates‘ responsible innovative performance. The mediating role of prosocial motivation, as well as the moderating role of perceived leaders‘ authenticity, validates a moderated mediation model. This paper is based on top-level managers, combining macro and micro theoretical perspectives, qualitative and quantitative research methods to explore responsible leadership mechanisms systematically and comprehensively. These findings not only enrich the theoretical understanding of the RL phonomenon, but also provide guidance on how society and the business world can apply it. As the concept of sustainable development is becoming more and more popular, this study enlightens business leaders how to achieve corporate‘s sustainable development and to help build a better world.
