摘要

建筑企业人力资源规模随着建筑行业的稳健发展有序扩张,新入职的员工占比明显增大,且迅速走上重要岗位。优秀的青年人才是企业积累人力资本的动力之源,也是企业取得长远发展的希望,成就企业的未来离不开高素质的青年人才队伍。但新一代青年员工与企业老员工相比,在群体特质、个人诉求上存在明显的差异,入职年限较短的员工离职率呈增长趋势。青年员工在为企业创造价值的同时,也对企业旧有的管理思路和方式提出了挑战。本课题以BY公司新生代青年员工为主要研究对象,在公司新生代青年员工现场调查的基础上,对相关行业调研数据、公司内部调研数据进行总结分析,对新生代青年员工激励体系进行深层次探讨。本文首先梳理新生代青年员工的定义、特征和针对这一群体的员工激励相关文献及应用,归纳分析国内外员工激励的理论要点和实践应用经验,为文章的分析搭建理论框架。接着对BY公司调研数据进行分析,针对青年员工群体激励所面临的新的诉求和挑战,总结得出青年员工具有追求自身价值、职业发展需求、对组织的归属需求、对生活品质的追求等特征和行之有效的激励因素。在此分析基础上,梳理BY公司在青年员工人才培养激励、绩效激励、薪酬激励、精神激励几个方面的举措和存在的不足。基于此,提出物质与精神激励相结合、正负激励相结合、行为激励与能力激励相结合以及注重激励时效性的改进原则,在优化薪酬福利与绩效考核机制、强化员工组织链接、加强职业发展规划指导等方面提出改进对策。以相关激励理论为基础,对BY公司在激励青年员工工作方面的思路和举措进行阐述,提出未来改进建议。本文的研究为公司人力资源管理提供了创新性视角和思路,能够有效指导员工激励方面的工作。对于完善青年员工培养体系,助力公司战略发展具有重要意义。同时,将员工激励与建筑企业特点相结合,为大型国企、建筑行业的青年员工激励举措提供借鉴。

Along with the steady development of the construction industry, the scale of human resources of construction enterprises expands, and the proportion of newly-hired employees increases significantly, and they quickly take up important positions. Young talents are the source of vitality and hope for long-term development of the enterprise talent team, and the achievement of the future of the enterprise is inseparable from the high quality of the young talent team. However, there are obvious differences in group characteristics and personal demands between the new generation of young employees and the old employees of the company, and the separation rate of employees with a short period of employment is on the increase. Young employees create value for the enterprise, but also to the enterprise‘s old management style and ideas put forward a challenge.This topic takes BY‘s young employees as the main research object, and through the investigation of the current situation of the company‘s young employees and the analysis of the relevant industry research data and the company‘s internal research data, the motivation system of young employees is discussed in depth. Based on the relevant motivation theories, the initiatives and ideas of BY Company in motivating young employees are elaborated, and the future improvement directions are proposed. Firstly, it composes the definition and characteristics of young employees and the related theories and applications of employee motivation, analyzes the theoretical points and practical application experiences of employee motivation theories at home and abroad, and prepares the theoretical framework for the analysis of the article. Then, through the analysis of the research data, we get the new demands and challenges of motivation for young employees, and conclude that young employees have the characteristics and motivating factors such as the pursuit of their own value, the need for career development, the need for belonging to the organization, and the pursuit of quality of life. On the basis of this analysis, we sort out and introduce BY‘s initiatives and shortcomings in several aspects of talent cultivation incentive, performance incentive, salary incentive and spiritual incentive for young employees. Based on this, propose the principle of combining material and mental motivation, the combination of positive and negative excitation, the matching of behavioral incentives and ability incentives, and the improvement principles of the improvement of motivation timeliness, and improvement countermeasures are suggested in optimizing salary and benefits and performance assessment mechanism, strengthening employee organizational links and enhancing career development planning guidance.The research in this paper provides innovative perspectives and ideas for the company‘s human resource management, and can effectively guide the work in employee motivation. It is of strategic significance to improve the training system for young employees and help the company‘s strategic development. At the same time, it combines employee motivation with the characteristics of construction enterprises, and provides reference for young employee motivation initiatives of large state-owned enterprises and construction industry while improving the company‘s motivation system.
