目的:中国康复医疗行业有广阔的发展空间和潜力,康复人才是康复医疗发展的核心资源,而康复治疗的核心角色是康复治疗师。目前中国康复治疗师供给面临较大缺口,这与康复治疗师面临的职业发展困境密切相关,包括教育、职称、继续教育、薪酬水平、社会认同等多方面。本文希望从工作满意度和组织承诺的视角,了解和探讨康复治疗师目前的从业现状,并对比研究公立和非公立医疗机构康复治疗师工作满意度和组织承诺差异,进而探讨康复治疗师工作满意度和组织承诺的相关性和影响因素。方法:本文主要借助调查问卷法,利用成熟的工作满意度和组织承诺量表,对北京地区康复治疗师进行问卷调查,共收回问卷334份,其中来自公立机构160分,非公立机构174份。主要运用的数据分析方法包括描述性统计、卡方检验、相关性分析和逻辑回归分析。结果:康复治疗师工作满意度各维度平均分均不超过4分,工作条件维度评分最低,尤其在工作量相对应的收入水平方面最为不满意;组织承诺三个维度中努力承诺平均分最高,超过4分,留职承诺最低。公立和非公立机构工作满意度在人际关系、工作条件、工作压力维度有显著差异;组织承诺在价值承诺和努力承诺方面有显著差异。工作满意度和组织承诺各维度均有相关关系。工作满意度和组织承诺的影响因素中,年龄、工作年限、在本机构的工作年限、工资水平是主要影响因素。结论:康复治疗师工作满意度和组织承诺处于中等偏低水平,公立和非公立机构对于康复治疗师的管理应结合其年龄、工作年限、工资水平进行差异化管理,从工作条件、人际关系、工作压力方面提高康复治疗师工作满意度和组织承诺。
Objective: China‘s rehabilitation medical industry has broad space and potential for development. Rehabilitation talents are the core resources for the development of rehabilitation medical treatment, and the core role of rehabilitation therapy is rehabilitation therapist. At present, the supply of rehabilitation therapists in China is facing a large gap, which is closely related to the career development dilemma of rehabilitation therapists, including education, professional title, continuing education, salary level, social identity and other aspects. From the perspective of job satisfaction and organizational commitment, this paper aims to understand and discuss the current practice status of rehabilitation therapists, and compare and study the differences between job satisfaction and organizational commitment of rehabilitation therapists in public and non-public medical institutions, so as to explore the correlation and influencing factors between job satisfaction and organizational commitment of rehabilitation therapists.Methods: In this paper, 334 questionnaires were collected from rehabilitation therapists in Beijing, including 160 from public institutions and 174 from non-public institutions. The data analysis methods include descriptive statistics, chi-square test, correlation analysis and logistic regression analysis.Results: The average score of each dimension of job satisfaction of rehabilitation therapists was no more than 4, and the score of working conditions was the lowest, especially in terms of the income level corresponding to the workload. Among the three dimensions of organizational commitment, the average score of effort commitment is the highest, more than 4 points, and the commitment of retention is the lowest. There were significant differences between public and non-public institutions in terms of job satisfaction in terms of interpersonal relationship, working conditions and working pressure. Organizational commitment has significant differences in value commitment and effort commitment. There is a correlation between job satisfaction and organizational commitment. Among the influencing factors of job satisfaction and organizational commitment, age, working years, working years in the organization and salary level are the main influencing factors.Conclusion: The rehabilitation therapist job satisfaction and organizational commitment in the medium to low level, the management of the public and non public institution for rehabilitation therapists should be combined with its age, working years, wages, diversity management, from the aspects of working conditions, interpersonal relationship, working pressure to improve rehabilitation therapists to job satisfaction and organizational commitment.
