在企业间竞争日益激烈的当代社会,如何有效提升员工工作绩效的问题正在得到各企业越来越多的关注。本论文从积极心理学视角,关注员工的积极情绪与心理资本对工作绩效的影响。研究一采用回顾式问卷法对某公司230名员工进行调查,研究结果表明,积极情绪与工作绩效及其各子维度(任务绩效、关系绩效、创新绩效、学习绩效)均存在显著正相关关系,心理资本与工作绩效及其各子维度间也存在显著正相关关系。进一步的,心理资本在积极情绪与工作绩效及其子维度创新绩效之间起显著的正向调节作用:心理资本得分高的员工,其积极情绪与工作绩效及子维度创新绩效的关系更强。研究二对上述230名员工中的50人进行为期5天的日常情境跟踪测量,对心理资本对日常情境下积极情绪状态与每日工作绩效关系的调节作用进行分析。研究表明,心理资本与每日工作绩效存在正相关关系,员工下午积极情绪状态与每日工作绩效及其各子维度存在显著正相关关系;心理资本正向调节了上午积极情绪状态与每日工作绩效关系维度的关系,心理资本反向调节了下午积极情绪状态与每日工作绩效创新维度的关系。上述研究结果有助于企业员工和管理层更好的了解积极情绪和心理资本对工作绩效的影响机制,对个体化的工作绩效优化调节等企业运行管理实践可提供一定的应用指导依据。
The way how to effectively improve the employees’work performance is getting more and more attention from enterprises in today's increasingly competitive society. This thesis focused on the influence of employees' positive emotions and psychological capital on work performance from the perspective of positive psychology. A retrospective questionnaire study on 230 employees in ana company was conducted in Study 1. The results show that positive emotion has a significant positive correlation with job performance and its dimensions, task, relationship, innovation and learning performances, and psychological capital has a significant positive correlation with job performance and other dimensions. Fourthmore It is concluded that psychological capital plays a significant positive adjustment role between positive emotion and work performance and innovation performance through the adjustment effect model. Employees with high score of psychological capital have stronger relationship between positive emotion and work performance and its dimensions. In study 2, 50 subjects were selected on the basis of 230 subjects, and their positive emotions and work performance were measured in the morning, noon, and afternoon for five consecutive days by using the daily situation measurement method It was found that psychological capital had a significant positive correlation with daily job performance. Positive emotion (afternoon) had a significant positive correlation with daily job performance and its dimensions. Psychological capital plays a significant positive adjustment role in the relationship between positive emotions (morning) and daily relationship performance, and psychological capital plays a significant negative adjustment role in the relationship between positive emotions (afternoon) and innovation performance. The results of the study are in line with the research expectations, which are helpful for employees and management to better understand the relationship between employees' work performance, positive emotions and psychological capital, and have certain guiding significance in organization management theory and enterprise operation management practice.
